Identifier les comp\u00e9tences qui seront n\u00e9cessaires demain est un exercice classique des comit\u00e9s de direction.\u00a0Data, intelligence artificielle (IA), cr\u00e9ativit\u00e9,\u00a0 communication, leadership, pens\u00e9e critique\u2026 chaque ann\u00e9e ou presque, les m\u00eames sujets circulent. Ils r\u00e9pondent pourtant de moins en moins aux v\u00e9ritables enjeux auxquels sont confront\u00e9es les organisations. <\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Valoxy, cabinet d\u2019expertise comptable dans les Hauts-de-France, explique ce paradoxe.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Nous sommes entr\u00e9s dans l&rsquo;\u00e9conomie de l&rsquo;obsolescence des comp\u00e9tences<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Le d\u00e9fi n&rsquo;est plus d&rsquo;identifier <strong>les comp\u00e9tences de demain<\/strong>. Le d\u00e9fi est de construire une organisation capable de maintenir son \u201ccapital comp\u00e9tences\u201d dans un environnement o\u00f9 ce capital devient rapidement obsol\u00e8te. Autrement dit, la question strat\u00e9gique n&rsquo;est plus <strong>\u00ab quelles comp\u00e9tences d\u00e9velopper ? \u00bb<\/strong>, mais <strong>\u00ab comment maintenir durablement notre capacit\u00e9 collective \u00e0 cr\u00e9er de la valeur ? \u00bb<\/strong><\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Pendant des d\u00e9cennies, les <a href=\"https:\/\/valoxy.org\/blog\/la-competence-est-un-actif\/\">comp\u00e9tences<\/a> \u00e9voluaient relativement lentement. Aujourd&rsquo;hui, plusieurs ph\u00e9nom\u00e8nes se cumulent :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>l&rsquo;acc\u00e9l\u00e9ration technologique (machines, IA g\u00e9n\u00e9rative, \u2026),<\/li>\n\n\n\n<li>les nouvelles r\u00e9glementations,<\/li>\n\n\n\n<li>la <a href=\"https:\/\/valoxy.org\/blog\/le-plan-de-transition-ecologique-pour-les-pme-et-tpe\/\">transition \u00e9cologique<\/a>,<\/li>\n\n\n\n<li>la transformation des mod\u00e8les \u00e9conomiques,\u00a0<\/li>\n\n\n\n<li>l&rsquo;\u00e9volution des attentes des salari\u00e9s et des clients.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">R\u00e9sultat : certaines comp\u00e9tences techniques deviennent rapidement insuffisantes, tandis que de nouvelles apparaissent \u00e0 un rythme in\u00e9dit.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Le v\u00e9ritable risque n&rsquo;est donc plus uniquement la p\u00e9nurie de <a href=\"https:\/\/valoxy.org\/blog\/la-revue-des-talents\/\">talents<\/a>. C&rsquo;est l&rsquo;obsolescence acc\u00e9l\u00e9r\u00e9e des comp\u00e9tences disponibles dans l\u2019entreprise. Une organisation peut disposer aujourd&rsquo;hui d&rsquo;\u00e9quipes performantes et constater, trois ans plus tard, un d\u00e9calage important entre les comp\u00e9tences d\u00e9tenues et celles que requiert son march\u00e9.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>La comp\u00e9tence n&rsquo;est plus un stock : elle devient un flux<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Historiquement, la fonction RH raisonnait en \u00ab\u00a0stock\u00a0\u00bb&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Combien de collaborateurs ma\u00eetrisent telle comp\u00e9tence ?<\/li>\n\n\n\n<li>Quels sont les manques ?<\/li>\n\n\n\n<li>Quel plan de formation mettre en place ?<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Cette logique reste utile, mais elle devient insuffisante. Il faut d\u00e9sormais raisonner en \u201cdynamique\u201d. Les entreprises les plus performantes ne sont pas celles qui poss\u00e8dent le plus de comp\u00e9tences. Ce sont celles qui font \u00e9voluer le plus rapidement leur portefeuille de comp\u00e9tences. <a href=\"https:\/\/valoxy.org\/blog\/capital-humain-facteur-productivite\/\">Le capital humain<\/a> devient un actif vivant qu&rsquo;il faut renouveler en permanence.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Identifier les comp\u00e9tences critiques<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Toutes les comp\u00e9tences n&rsquo;ont pas la m\u00eame valeur strat\u00e9gique. L&rsquo;enjeu consiste \u00e0 distinguer :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>les comp\u00e9tences de fonctionnement, n\u00e9cessaires au quotidien,\u00a0<\/li>\n\n\n\n<li>les comp\u00e9tences diff\u00e9renciantes, qui cr\u00e9ent un avantage concurrentiel,\u00a0<\/li>\n\n\n\n<li>et les comp\u00e9tences \u00e9mergentes, qui soutiendront les activit\u00e9s futures.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Cette cartographie suppose un dialogue \u00e9troit entre les RH, les directions m\u00e9tiers et le dirigeant. Former sans cette analyse revient souvent \u00e0 investir sur des comp\u00e9tences qui ne cr\u00e9eront pas de valeur durable.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>L&rsquo;IA ne remplacera pas les comp\u00e9tences : elle en red\u00e9finit la combinaison<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">L&rsquo;intelligence artificielle ne supprime pas les m\u00e9tiers ; elle redistribue les t\u00e2ches qui les composent. Une partie des activit\u00e9s est automatis\u00e9e&nbsp;: une autre gagne en complexit\u00e9.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">L&rsquo;expertise technique reste indispensable, mais elle doit d\u00e9sormais \u00eatre associ\u00e9e \u00e0 des capacit\u00e9s de discernement, d&rsquo;analyse, de collaboration et de prise de d\u00e9cision. Les entreprises les plus r\u00e9silientes ne sont pas celles qui forment le plus, ce sont celles qui apprennent le plus vite. Cette capacit\u00e9 repose sur plusieurs leviers :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>des managers capables de d\u00e9velopper les comp\u00e9tences de leurs \u00e9quipes,\u00a0<\/li>\n\n\n\n<li>des retours d&rsquo;exp\u00e9rience syst\u00e9matiques,<\/li>\n\n\n\n<li>des communaut\u00e9s de pratique,\u00a0<\/li>\n\n\n\n<li>une circulation fluide des connaissances,\u00a0<\/li>\n\n\n\n<li>une culture du feedback, du manager vers son \u00e9quipe, qui favorise l&rsquo;am\u00e9lioration continue et renforce l&rsquo;engagement des collaborateurs dans l\u2019organisation,<\/li>\n\n\n\n<li>une gouvernance des comp\u00e9tences pilot\u00e9e par la strat\u00e9gie.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Autrement dit, la comp\u00e9tence cesse d&rsquo;\u00eatre une responsabilit\u00e9 exclusivement RH. Elle devient une responsabilit\u00e9 collective.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Quelles questions les dirigeants devraient-ils se poser ?<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Avant de lancer un nouveau plan de formation, il peut \u00eatre utile de prendre du recul :<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Quelles comp\u00e9tences seront critiques pour notre mod\u00e8le \u00e9conomique dans cinq ans ?<\/li>\n\n\n\n<li>Les comp\u00e9tences que nous d\u00e9veloppons aujourd&rsquo;hui correspondent-elles r\u00e9ellement \u00e0 notre strat\u00e9gie ?<\/li>\n\n\n\n<li>Sommes-nous capables d&rsquo;identifier rapidement les comp\u00e9tences \u00e9mergentes ?<\/li>\n\n\n\n<li>Nos managers savent-ils accompagner la mont\u00e9e en comp\u00e9tences de leurs \u00e9quipes ?<\/li>\n\n\n\n<li>Nos dispositifs d&rsquo;apprentissage sont-ils suffisamment agiles pour suivre le rythme des transformations ?<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Ces questions sont souvent plus structurantes et ont plus d\u2019effets que le choix d&rsquo;un catalogue de formations.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>En conclusion<\/strong><\/h3>\n\n\n\n<p class=\"wp-block-paragraph\">Le d\u00e9veloppement des comp\u00e9tences ne peut plus \u00eatre pens\u00e9 comme une succession d&rsquo;actions de formation&nbsp;: il devient un levier strat\u00e9gique de r\u00e9silience.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Les entreprises qui r\u00e9ussiront ne seront pas n\u00e9cessairement celles qui disposent aujourd&rsquo;hui des meilleurs experts. Ce sont celles qui seront capables d&rsquo;identifier, de d\u00e9velopper, de partager et de renouveler leurs comp\u00e9tences plus rapidement que leur environnement n&rsquo;\u00e9volue.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Dans un monde marqu\u00e9 par l&rsquo;incertitude, la comp\u00e9tence la plus strat\u00e9gique n&rsquo;est peut-\u00eatre plus une comp\u00e9tence individuelle. <strong>C&rsquo;est la capacit\u00e9 collective \u00e0 apprendre<\/strong>.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Cet article vous a \u00e9t\u00e9 utile ?
