L\u2019\u00ab\u00a0Onboarding\u00a0\u00bb (ou comment bien \u201crecevoir \u00e0 bord\u201d ses collaborateurs) est cette p\u00e9riode cruciale, apr\u00e8s le recrutement en lui-m\u00eame, quand le nouveau collaborateur commence \u00e0 travailler dans l\u2019entreprise. D\u2019o\u00f9 l\u2019importance du premier jour, des premi\u00e8res semaines, et d\u2019un accompagnement adapt\u00e9\u2026<\/p>\n<p>Le processus d\u2019onboarding regroupe tout ce qui tourne autour de l\u2019accueil et de l\u2019int\u00e9gration d\u2019un nouveau salari\u00e9. De l\u2019anglais \u201cembarquement\u201d, le terme d\u00e9signe ainsi <strong>les actions d\u2019int\u00e9gration mises en place<\/strong>.<\/p>\n<p>Quelles sont les r\u00e8gles de base \u00e0 suivre ? Quels \u00e9cueils \u00e9viter ? Valoxy, cabinet d\u2019expertise comptable dans les Hauts-de-France, donne les cl\u00e9s d\u2019un \u201conboarding\u201d r\u00e9ussi.<\/p>\n<h3><span style=\"color: #c1d72e;\">\u2014<\/span><strong>L\u2019essai doit \u00eatre transform\u00e9 !<\/strong><\/h3>\n<p>Apr\u00e8s le processus de <a href=\"https:\/\/valoxy.org\/blog\/comment-reussir-son-recrutement\/\">recrutement<\/a>, parfois chronophage, sur lequel l\u2019\u00e9quipe (DRH, DG, chef de service, etc.) a concentr\u00e9 tous ses efforts, l\u2019entreprise oublie &#8211; ou n\u00e9glige &#8211; trop souvent le processus d\u2019int\u00e9gration (l\u2019\u201conboarding\u201d).<\/p>\n<p>Avant m\u00eame le premier jour, il s\u2019agira ainsi de \u201cgarder le contact\u201d, et ne pas rel\u00e2cher le lien avec celui ou celle qui doit bient\u00f4t rejoindre l\u2019entreprise. Des mails personnalis\u00e9s (\u201con vous attend !\u201d), ou d\u2019informations sur l\u2019entreprise donneront d\u00e9j\u00e0 au futur collaborateur un sentiment d\u2019appartenance. Il se sentira attendu, et l\u2019entreprise gardera ce contact jusqu\u2019\u00e0 son arriv\u00e9e.<\/p>\n<p>D\u00e8s le premier jour du nouveau collaborateur dans l\u2019entreprise, il faudra tout faire pour transformer la relation de s\u00e9duction qu\u2019a \u00e9t\u00e9 le recrutement. La p\u00e9riode d\u2019essai doit devenir une relation durable. Comme au rugby, <strong>l\u2019essai doit \u00eatre transform\u00e9 !<\/strong><\/p>\n<p>Or, l&rsquo;int\u00e9r\u00eat port\u00e9 au candidat avant son arriv\u00e9e dans l\u2019entreprise tend \u00e0 s&rsquo;\u00e9tioler quand il devient salari\u00e9 ! La p\u00e9riode d\u2019essai est en effet le plus souvent pens\u00e9e dans un seul sens, comme la seule adaptation du nouveau collaborateur \u00e0 son poste. Or, il n\u2019en est rien ! C\u2019est aussi \u00e0 l\u2019entreprise de \u201cs\u2019approprier\u201d le nouveau collaborateur. C\u2019est donc le temps :<\/p>\n<ul>\n<li>de sa formation,<\/li>\n<li>de la pr\u00e9sentation des pratiques et des usages, formels ou informels (code vestimentaire, horaires d\u2019arriv\u00e9e, de d\u00e9part, fa\u00e7on de parler, etc.)<\/li>\n<li>et de l\u2019introduction aux <strong>valeurs<\/strong> de l\u2019entreprise.<\/li>\n<\/ul>\n<p>Tous ces \u00e9l\u00e9ments qui int\u00e8greront v\u00e9ritablement le nouveau collaborateur, le rendront plus productif, et, in fine participeront \u00e0 la transformation de l\u2019entreprise en la rendant plus performante. Une bonne int\u00e9gration peut en effet contribuer \u00e0 la satisfaction et \u00e0 la\u00a0<a href=\"https:\/\/valoxy.org\/blog\/motivation-au-travail\/\">motivation au travail<\/a><em>.<\/em><\/p>\n<p>Aussi, pour r\u00e9ussir cette p\u00e9riode cruciale, il est n\u00e9cessaire de suivre quelques r\u00e8gles de base :<\/p>\n<ul>\n<li>Donner toute son importance au premier jour,<\/li>\n<li>Bien penser l\u2019organisation de la p\u00e9riode d\u2019essai,<\/li>\n<li>Accompagnement et suivre le nouveau collaborateur.<\/li>\n<\/ul>\n<h3><span style=\"color: #c1d72e;\">\u2014<\/span><strong>L\u2019importance du premier jour<\/strong><\/h3>\n<p>Une part de la r\u00e9ussite de l\u2019embauche d\u00e9pend de la r\u00e9ussite du premier jour.<\/p>\n<p>L\u2019accueil et sa panoplie, la remise d\u2019un \u201cKit de bienvenue\u201d, d\u00e9crivant les aspects pratiques et mat\u00e9riels, parfois une feuille de route, un \u201cs\u00e9minaire d\u2019int\u00e9gration\u201d, des goodies, un tour de l\u2019entreprise, une pr\u00e9sentation des collaborateurs, pot de bienvenue, tout cela \u201cfait partie\u201d du jeu.<\/p>\n<p>Mais il ne suffit pas d\u2019un ordinateur et d\u2019une visite des locaux la premi\u00e8re journ\u00e9e pour r\u00e9ussir une int\u00e9gration. A ce stade, l\u2019affaire est encore loin d\u2019\u00eatre gagn\u00e9e ! Les tous premiers jours sont aussi ceux des rendez vous importants, qu\u2019il ne faut ni n\u00e9gliger, ni repousser, avec le chef d\u2019entreprise, s\u2019il n\u2019a pas particip\u00e9 lui-m\u00eame au recrutement, le DRH, le ou les manager(s) directs\u2026<\/p>\n<h3><span style=\"color: #c1d72e;\">\u2014<\/span><strong>Bien organiser la p\u00e9riode d\u2019essai et \u00ab\u00a0l&rsquo;onboarding\u00a0\u00bb<\/strong><\/h3>\n<p>D\u2019abord, il ne faut jamais rel\u00e2cher le lien avec un collaborateur nouvellement embauch\u00e9. Penser \u00e0 organiser des rencontres avec les uns et les autres pour qu\u2019il se familiarise avec les \u00e9quipes, avec l\u2019environnement de travail. \u00c9viter de le laisser seul.<\/p>\n<p>Le nouveau collaborateur ne sera op\u00e9rationnel qu\u2019apr\u00e8s avoir appris et d\u00e9couvert :<\/p>\n<ul>\n<li>un nouvel environnement,<\/li>\n<li>un nouveau type de management<\/li>\n<li>un nouvel outil,<\/li>\n<li>des activit\u00e9s forc\u00e9ment nouvelles ou r\u00e9alis\u00e9es de fa\u00e7on diff\u00e9rente.<\/li>\n<\/ul>\n<p>Communiquer, par des rencontres r\u00e9guli\u00e8res, (en personne et non en distanciel), favoriseront le sentiment d\u2019\u00eatre pleinement accueilli. Sur cet aspect des choses, il vaut mieux \u00e9viter trop de <a href=\"https:\/\/valoxy.org\/blog\/le-teletravail\/\">t\u00e9l\u00e9travail<\/a> pendant la p\u00e9riode d\u2019essai. Le digital, la vid\u00e9o et les mails comme uniques vecteurs de communication ne favorisent pas l\u2019\u00e9change et l\u2019int\u00e9gration, mais accentuent au contraire le sentiment d\u2019isolement, voire m\u00eame tuent la relation.<\/p>\n<p>Un rapport d\u2019\u00e9tonnement (attentes, d\u00e9ceptions, am\u00e9liorations, etc.), des partages d\u2019exp\u00e9rience, des formations (logiciels de travail, approfondissement technique, sp\u00e9cialisation, etc.) dans lesquelles il pourra croiser diff\u00e9rents m\u00e9tiers de l\u2019entreprise, une ou des rencontres avec le dirigeant, font aussi partie de la \u201cpanoplie\u201d de la p\u00e9riode d\u2019essai.<\/p>\n<p>La p\u00e9riode d\u2019onboarding donne \u00e0 la nouvelle recrue la possibilit\u00e9 de s\u2019int\u00e9grer plus facilement. Elle cr\u00e9e une relation solide avec son environnement de travail, ses coll\u00e8gues et le management. Elle permet, par petites touches, d&rsquo;introduire aux pratiques de l\u2019entreprise et \u00e0 ses valeurs. Et cette p\u00e9riode se pr\u00e9pare en amont, d\u00e8s l\u2019expression du besoin d\u2019\u00e9toffer son \u00e9quipe. Le programme d\u2019int\u00e9gration sera ainsi fait avec le manager d\u00e8s la formalisation de son recrutement.<\/p>\n<h3><span style=\"color: #c1d72e;\">\u2014<\/span><strong>Accompagner le nouveau collaborateur<\/strong><\/h3>\n<p>Il est important de d\u00e9signer un \u201cr\u00e9f\u00e9rent\u201d (\u201cparrain\u201d, \u201cfacilitateur\u201d), qui accompagnera les premiers pas du nouveau collaborateur pendant sa p\u00e9riode d\u2019int\u00e9gration. Qu\u2019on l\u2019appelle \u201cmentoring\u201d, \u201ctutoring\u201d, \u201cparrainage\u201d, cet accompagnement de proximit\u00e9 permettra \u00e0 la nouvelle recrue de se sentir accueillie dans une relation plus \u201cpersonnalis\u00e9e\u201d. Ce r\u00e9f\u00e9rent pourra l\u2019informer des adresses \u00e0 retenir, de la restauration, \u00a0des clubs de sports \u00e0 proximit\u00e9, r\u00e9pondre \u00e0 toutes ses questions, et m\u00eame l&rsquo;initier \u00e0 la culture de l\u2019entreprise\u2026.<\/p>\n<h3><span style=\"color: #c1d72e;\">\u2014<\/span><strong>Dans la check-list de l\u2019onboarding<\/strong><\/h3>\n<ul>\n<li>Le nouvel embauch\u00e9 dispose-t-il d\u2019un bureau ou d\u2019une place attitr\u00e9e \u00e0 son arriv\u00e9e ?<\/li>\n<li>A-t-on pr\u00e9par\u00e9 son \u201cWelcome Pack\u201d ? (mat\u00e9riels, ordinateur, badges d\u2019acc\u00e8s le cas \u00e9ch\u00e9ant, identifiants informatiques, etc.),<\/li>\n<li>L\u2019\u00e9quipe a-t-elle \u00e9t\u00e9 inform\u00e9e ?<\/li>\n<li>Le parrain a-t-il \u00e9t\u00e9 d\u00e9sign\u00e9 ?<\/li>\n<li>Les premiers rendez-vous ont-ils \u00e9t\u00e9 programm\u00e9s ?<\/li>\n<li>Les documents administratifs sont-ils pr\u00eats ? (contrat de travail, inscription \u00e0 la mutuelle et \u00e0 la pr\u00e9voyance, etc.),<\/li>\n<\/ul>\n<p>Un recrutement rat\u00e9 co\u00fbte tr\u00e8s cher. (processus de recrutement, premiers salaires &#8211; finalement vers\u00e9s \u201c\u00e0 perte\u201d- mise \u00e0 disposition de mat\u00e9riel, impact d\u2019image, turnover en hausse, etc.). Investir dans l\u2019\u201donboarding\u201d est donc vital.
